Why Ole is still the best person for the United job even though there might be better coaches out there
A lot of United fans are sceptical towards Ole as the manager because they think there are better coaches out there like Bielsa, Klopp, Pep and even Pochettino.
No doubt, the coaches mentioned above are better, proven and more tactically astute but having said that, Ole is still the best person for the United job.
I will explain this not using my own speculative opinion, most of the materials are extracted from Carlo Ancelotti’s book - Quiet Leadership : Winning Hearts, Minds and Matches. Carlo had managed a lot of different clubs around Europe which provide a window to inner working structure of the clubs.
First, we have to understand the inner working structure of United. Below is the comment from Jose Mourinho on United :
"The coach nowadays needs a structure, he needs a club organised in a certain way.
“The club must have an owner or a president, a CEO or executive director, a football director and then the manager. This is the structure that can cope with all the problems modernity is bringing all of us.
“A club must be very well organised to cope with all these kind of situations where the manager is only the manager and not the man that is trying to keep the discipline or is trying to educate the players.”
"
Sir Alex Ferguson used to say the day a player is more important than a club, goodbye"
“Not any more. The manager ought to be there to coach the players, not to keep the discipline at any cost. You need a structure to protect the manager and keep everything in place, so that the players do not arrive in a situation where they feel more powerful than they used to be . . .
This was what Carlo Ancelotti has to say about this in his book :
“Football clubs are now too big a business for one person to manage.
"It’s important that the manager sometimes doesn’t speak about certain things and isn’t responsible for every detail. With the players, for example, it is not the best idea for the manager to always be the one to speak with them about disciplinary matters"
"Suppose one player arrives back late after the winter break or for preseason. The player must be fined, but should the manager have to be the one to take that responsibility, which might cause bad blood and resentment from the player? No – it surely has to be the club, so that the manager can be distanced from the decision and continue to do his job without any bad feeling.”
“When the club behaves correctly and fairly with all players, with no favouritism, it can only add to the manager’s authority. The manager has power only if the players see that the club always protects the manager against the players and their agents. When the players see that the club doesn’t protect the manager, that’s often it for them – they’re dead. ”
This shows that United inner working structure is that the Manager will be a one man standing over the footballing side, not only he has to manage the first team but he also has to provide the vision and philosophy to the club so that the Youth team and recruitment team will be aligned.
This will be too much for modern managers as most of the current managers only handle the first team or in other words, they are just a First Team Coach where everything else will be handled by the structure in place under a Football Director.
That’s why both Louis Van Gaal and Mourinho found it difficult with United without all these support structure even though they are World Class coaches.
"I have never been at a club where I had total responsibility for recruitment. Not even in England, where my general director was often Abramovich himself. I think my friend and former assistant Paul Clement held such a responsibility at Derby County but such full responsibility is too much for any one person"
"At Manchester United van Gaal was given carte blanche, the same at Everton with Roberto Martínez. But I believe such situations will not last because there’s so much relying on this one guy, and he can’t do all of these things"
"For the clubs it doesn’t make sense to allow only the manager to dictate recruitment because the manager will, statistically, be there less than two years on average. What then of all the players he has recruited? No, the club must have a policy and the manager must become part of implementing that policy"
Carlo Ancelotti
What differentiate Ole from other coaches is that he understand the roles he must play for a United Manager. Since he took over the job, United has a much clearer vision and philosophy in place:
‘The recruitment department is working to a clear plan and philosophy, along with Ole and his coaching staff. Our focus is on bringing in a combination of experience and the best young players with potential to develop further, fusing graduates from our academy with high-quality acquisitions.’
"Our ultimate goal is to win trophies by playing fast, attacking football with a team that fuses graduates from our academy with world-class acquisitions. We know this will not be achieved overnight; however, we feel we have made investments that set us on the right path.
"Over the last few years, we have significantly invested in our recruitment infrastructure to augment our already strong and experienced recruitment team, all of whom who are working to a clear philosophy. This is demonstrated by the signings of Maguire, James and Wan-Bissaka, who have all settled in well.
"We will continue with our strategy to promote the best of the players graduating from our academy together with material investment in the coming summers to strengthen our young squad further and challenge for trophies.
"We fielded the youngest team in the Premier League this season against Brighton and Hove Albion. We are approaching a milestone 4000th competitive game with an academy player in the squad"
Ed Woodward
There is no denying that our Youth Team Recruitment has been outstanding since Ole joined. We have a great bunch of youth players that ready for the first team in 2-5 years time.
He get rid of a lot of deadwood and retained a fairly young first team. When United failed to recruit Sancho, he spent 30-40 million for Traore from Atalanta and another 10 million for Pellistric.
The last time this happened was during Fergie time when he failed to get Ronaldinho, he went to buy an unknown kid from Sporting Lisbon and promoted Darren Fletcher from academy to play on the right side when Beckham left.
(Notes : Ronaldo and Darren Fletcher played on the right alternately when they first joined the first team).
This is quite clear Ole is building a team for the future similar to what Fergie had done with the 99 and 2008 teams. Will these 2 transfer happened if Mourinho is still United manager?
"When Real Madrid decided to sign a kid from Norway, sixteen-year-old Martin Ødegaard, I thought, ‘I don’t care if he comes or not, because he’s not going to play for me now.’ He could go on to be the best player in the world after I’m gone, but I’m not interested in the signing because it isn’t of importance to my job. Of course, when he arrived I treated him with the same respect I would give to any young player, but why would I want to be involved in his recruitment? He is being recruited for the future, for other managers after my time"
Carlo Ancelotti.
Lastly, unlike other top clubs like Bayern, Real Madrid or Chelsea whereby they can change the manager every 2 years and still be successful on the pitch, United footballing structure cannot afford this.
Every time we change a Manager , United will take 3 steps back again because the Manager is the de-facto person driving the footballing side of the club.
"When I was having talks with Roman Abramovich and Mike Forde during my courtship with the club, I told them that I wanted to bring my own staff with me, but Abramovich said, ‘Look, we have excellent staff and great organization. These are good people working for us. You have to come to the club, see what it’s like first and then if you’re not happy you can change.’ I accepted this – but I added that I wanted to try it for one month. ‘If I feel good, great, let’s continue,’ I said. ‘But if I don’t feel good we have to change something."
"Chelsea, then, was a first for me, as I didn’t bring any of my staff with me from Milanello except for Bruno Demichelis, an Italian psychologist who spoke English. I spent a lot of time thinking things over before agreeing to go to Chelsea. I was not sure – I had always worked with my football family before and I was a little bit worried about the language. Bruno was my safety net and he added value with his experience in the Milan lab"
"Of course, I would have preferred to bring my family, but it was becoming less common for clubs to allow managers to bring in so many of their own people"
"When I arrived I was quickly happy with the staff – there were top-quality people there. Ray Wilkins, who had been working with my predecessor, Guus Hiddink, was helpful because he could speak Italian and therefore be a bridge between me and the players. He was an ex-Milan player, so he was like family already. Ray provided the cultural link you need when entering a new organization. There were also excellent analysts, scientists, nutritionists – all the infrastructure was in place"
Carlo Ancelotti
In conclusion, from the youth team to first team recruitment, the playing style , the first team profile and the general feeling of the club, you can see where it is heading even though the current performances and the results are less than ideal.
You could say Bielsa, Pep, Klopp, Pochettino or even Mourinho are better coaches but Ole is still the best person for this job as he understand the roles and requirements to be a United Manager.
